Learning requires a lasting change
Exposure is not learning. Information must be attended to, processed into useful long-term knowledge and retrieved when the job demands it. A learner can follow a familiar screen and still be unable to act independently later.
Design for what people must remember, recognise or reconstruct at work. Where information can safely be looked up, teach people how to find and use it rather than forcing unnecessary memorisation.
Understand cognitive load
Working memory is limited, especially when material is unfamiliar. Intrinsic load comes from the complexity of the task; extraneous load comes from the way information is presented; productive effort supports building useful mental structures.
Reduce avoidable load by removing decorative distractions, splitting complex processes into meaningful stages, placing explanations near the relevant visual and using consistent navigation. Do not split attention between narration and identical on-screen paragraphs.
Chunk by meaning, not arbitrary screen length
A chunk should represent a coherent decision, concept or step. Short screens do not automatically create manageable learning if ideas are fragmented across dozens of clicks.
Show the whole structure before details when relationships matter. Then focus on components and return to the integrated task. For experienced learners, offer concise routes or reference aids that respect what they already know.
Retrieval practice strengthens access
Trying to recall or apply information strengthens later access more than rereading alone. Use low-stakes questions before showing the answer, ask learners to predict a consequence, or revisit a decision after a delay.
Retrieval must target meaningful knowledge. Recalling the exact wording of a definition is less useful than selecting the correct action in a fresh situation.
Spacing and interleaving
Spacing distributes practice over time, creating effortful retrieval after some forgetting. Interleaving mixes related problem types so learners must decide which approach applies rather than repeat one obvious procedure.
A single module can introduce practice, but lasting capability often needs follow-up: a manager prompt, short refresher, workplace task or later knowledge check. Plan these touchpoints during design rather than treating the course launch as the end.
Design for transfer to the workplace
Transfer improves when practice resembles the decisions, cues and constraints of the real environment while still varying enough to build flexible understanding.
- Use realistic language, documents, images and time pressures.
- Include more than one example so learners do not memorise surface features.
- Fade support as competence grows.
- Provide job aids for complex information that need not be memorised.
- Involve managers in opportunities to apply and receive feedback.
Avoid illusions of learning
Fluent animations, repeated reading and easy questions can make material feel familiar without making it retrievable. Confidence immediately after a course is useful but insufficient evidence.
Use delayed checks, novel scenarios and workplace measures where practical. If learners can answer only when wording and layout match the course, the design has taught recognition of the screen rather than adaptable knowledge.
